The AVP, Physician Compensation is the enterprise owner of the physician compensation function, responsible for strategy, policy, model design, data governance, calculation accuracy, reporting, and continuous improvement of compensation programs. This role ensures accurate and trusted compensation calculations and payroll readiness for physician incentive pay, and involves building the team responsible for this function. The AVP will design and evolve compensation models for market competitiveness and alignment with enterprise goals, perform complex analytics, and prepare/analyze/communicate monthly compensation and productivity results to various stakeholders. A central physician compensation team will be established to manage monthly incentive payments and define future compensation strategy. This role will also partner closely with the VP, Strategic Finance and Operational Systems on cross-functional initiatives to enhance operational efficiency and compensation processes, including leading projects to improve systems, workflows, and analytical tools.

Requirements

  • 7–8+ years of progressive experience in healthcare services, physician practice management, or professional services.
  • Deep exposure to physician compensation, productivity modeling, financial analysis, and enterprise-level strategy.
  • Bachelor Degree in Finance, Accounting or related field preferred.
  • Minimum 7-10 years of relevant business experience.
  • Experience with physician and other clinical compensation.
  • Strong communication skills (both written and verbal).
  • Strong attention to detail, time management and follow through.
  • Ability to summarize large sets of data analysis, and draw conclusions.
  • Ability to work with different levels of the organization on sensitive and complex issues.
  • Advanced analytical and financial acumen, including the ability to design, validate, and interpret complex compensation and productivity models using large data sets (e.g., volumes, RVUs, incentive structures, and performance metrics) while ensuring accuracy, transparency, and auditability.
  • Proven leadership and people-management capability, with experience building and scaling high-performing teams, setting clear expectations, developing talent, and driving accountability in a highly matrixed environment.
  • Strong program and change-management skills, with a demonstrated ability to lead complex, cross-functional initiatives from concept through execution, influence senior stakeholders without direct authority, and deliver sustainable process, system, and workflow improvements.
  • Exceptional executive communication and storytelling skills, with the ability to translate complex financial and operational analyses into clear narratives, decision points, and actionable recommendations for physicians, operational leaders, and senior executives.

Responsibilities

  • Serve as the enterprise owner of the physician compensation function, accountable for strategy, policy, model design, data governance, calculation accuracy, reporting, and continuous improvement of compensation programs.
  • Oversee compensation calculations, pay validation, and payroll readiness of physician incentive pay, ensuring accuracy and trust across stakeholders.
  • Build and lead the team responsible for the physician compensation function.
  • Design and evolve compensation models to ensure market competitiveness and alignment with enterprise goals.
  • Perform complex analytics on recommended compensation changes.
  • Prepare, analyze, and communicate monthly compensation and productivity results to operational leaders, physicians, accounting partners, and senior leadership.
  • Translate complex financial data into clear, actionable insights.
  • Establish a central physician compensation team to calculate variable incentive payments and define future compensation strategy.
  • Partner closely with the VP, Strategic Finance and Operational Systems on cross-functional initiatives to enhance operational efficiency and compensation processes.
  • Lead and contribute to projects that improve systems, workflows, and analytical tools supporting practice growth and operational sustainability.
