- Role clarity. What does this hire need to do? Don’t hire for an abstract seniority level.
- Skill profile. What are must-haves vs. nice-to-haves? I’d always rather have someone who’s curious and can learn than someone perfect on paper.
- Culture fit. Not personality clone fit, but values alignment. Do they care about quality? Can they communicate?
- Ladder development. Where does this person have growth potential?
- Diversity. Intentional about bringing different perspectives and backgrounds.
Sample thinking: “I’m always hiring for signal more than pedigree. If someone solved a hard problem, debugged their way through ambiguity, or took ownership of something—that signals capability. I also ask behavioral questions to understand how they work with others and how they handle failure. I’m less concerned about whether they’ve used our exact tech stack than whether they can learn it. The team can teach you a framework; they can’t teach you how to think. I also look for balance in hiring. If we’re all optimization experts, we’re missing broader perspectives. I want people who are strong technically but also think about systems, human factors, or business impact differently.”

Questions to Ask Your Interviewer

How to use the answer: Listen for whether they define success in technical terms only (we want a microservices architecture) or in business terms (we want to reduce time-to-market, improve reliability). The best answers combine both.
